본 연구는 유치원 교사의 잡 크래프팅의 전반적 양상과 개인적, 기관적 변인에 따른 차이를 알아보는데 목적이 있다. 연구대상은 수도권 소재 유치원의 현직교사 565명이었으며, 연구도구로 사용한 설문지는 임명기, 하유진, 오동준, 손정우(2014)의 ‘한국판 잡 크래프팅 척도(JCQ-K)’를 유치원 교사에게 적합하게 수정ㆍ보완하여 사용하였다. 연구결과, 첫째, 유치원 교사의 잡 크래프팅은 전체와 하위요인 모두 보통보다 높은 수준으로 나타났으며, 하위요인 중에서는 관계 크래프팅이 가장 높았다. 둘째, 교사의 개인적 변인인 연령, 교직경력, 교육정도에 따라 잡 크래프팅 전체와 하위요인 모두에서 유의한 차이가 있었는데, 이는 교사의 연령, 교직경력, 교육정도가 높을수록 잡 크래프팅을 더 많이 함을 의미한다. 기관적 변인인 기관유형과 월 급여에 따라 잡 크래프팅 전체와 하위요인 모두에서 유의한 차이가 있었고, 근무시간의 경우에는 잡 크래프팅 전체와 인지 크래프팅에서만 유의한 차이가 있었다. 이는 공립유치원에 근무하고, 월 급여가 많을수록 모든 잡 크래프팅을 더 많이 하고, 근무시간이 짧을수록 잡 크래프팅 전체와 인지 크래프팅을 더 많이 함을 의미한다. 이러한 결과는 유치원 교사의 잡 크래프팅에 관심을 갖고, 이를 활성화를 위한 실질적인 지원방안을 모색할 필요가 있음을 시사한다.

The purpose of this study was to examine the overall tendencies in kindergarten teachers’ job crafting and to investigate differences in job crafting depending on individual and institutional variables. The subjects of this study were 565 kindergarten teachers working in Seoul metropolitan area, and they were surveyed using the Korean Version of Job Crafting Questionnaire (JCQ-K; Yim, Hah, Oh, & Sohn, 2014) modified for kindergarten teachers. The study findings are as follows. First, both the total and subscale scores of kindergarten teachers’ job crafting were higher than average, and the score of the relational crafting was the highest among the subscales. Second, there were significant differences in the total and subscale scores depending on individual variables (i.e., teachers’ age, teaching experiences, and education levels); kindergarten teachers with older age, more teaching experiences, and higher education attainments were inclined to engage in all the job crafting more. In terms of institutional variables, significant differences were found across the total and subscale scores depending on the types of kindergarten and teachers’ monthly salary, and in the total and the cognitive crafting scores depending on teachers’ working hours; teachers working in public kindergartens and with higher monthly salaries engaged in all the job crafting more, and teachers working shorter hours per day engaged in cognitive crafting and overall job crafting more. These findings imply that more attention should be paid to kindergarten teachers’ job crafting, coming up with practical ways to encourage their job crafting.
