초록/요약
여성의 사회진출과 고위직으로의 진출은 증가하였으나 비서학 분야에서 상사는 암묵적으로 남성으로 인식되어 왔다. 다양한 분야에서 여성 리더와 남성 리더의 차이에 대한 연구가 있어왔으며 여성 리더의 증가에 따라 비서학 분야에서도 여성 상사와 비서의 관계를 살펴볼 필요가 있어졌다. 이에 본 연구에서는 여성 상사를 보좌하는 여성 비서의 경험에 대한 연구를 위해 여성 비서가 여성 상사에 대해 어떻게 생각하고 있는지 그리고 여성 상사와의 관계를 어떻게 형성하는지 살펴보았다. 또한, 여성 비서의 관점으로 여성 상사의 리더십과 커뮤니케이션을 어떻게 인지하는지 탐구하였다. 이를 위해 경력 1년 이상의 12명의 여성 비서들을 대상으로 심층 인터뷰를 진행하였다. 여성 비서는 여성 상사에 대해서 사회적 고정관념과 미디어에서 비춰지는 이미지로 우려도 갖고 있었으나 동시에 동일한 성(性)에서 오는 기대감도 나타냈다. 시간이 지남에 따라 대부분의 비서들은 여성 상사에 대한 우려에 대한 변화를 경험하였고, 여성 상사와 발전적인 관계를 형성하며 배움의 기회를 제공받는 것으로 나타났다. 여성 비서의 관점에서 여성 상사의 리더십은 관계지향적 리더십과 변혁적 리더십의 형태가 주를 이루었으며, 커뮤니케이션은 전문형 커뮤니케이션, 수평형 커뮤니케이션, 협력형 커뮤니케이션으로 인식하고 있었다. 본 연구는 여성 비서의 관점에서 여성 상사를 어떻게 인식하고 있는지 알아보는 초기 연구로 향후 비서와 여성 리더십의 연구에서 기초자료로 활용되기를 기대한다.

Women's advancement into society and high-ranking positions has increased, but the secretarial studies have implicitly focused on male bosses. As studies of female and male leaders are different, it is necessary to examine the field of secretarial studies. This study examined the experience of female secretaries in terms of relationships, leadership style, and communication style with their female bosses. To this end, this study used a qualitative interview methodology on twelve secretaries with more than a year of experience. Female secretaries had a negative perception of social stereotypes and the media, but some expected a bond coming from the same gender. In addition, most of them have maintained an amicable relationship with their female bosses over time. Female secretaries included relationship-oriented leadership and transformational leadership, and for the communication, professional, horizontal, and cooperative communication were classified. This study has academic significance at the early stage and is expected to be used as a fundamental resource in the field of secretaries and female leaders.
