이 연구의 목적은 성공사례기법(SCM)을 활용하여 훈련 교·강사 보수교육을 이수한 학습자의 현업적용 수준을 측정하고, 교육훈련 현업적용 우수자를 대상으로 교육훈련 현업적용 성공 요인에 대해 심층적으로 탐색하는데 있다. 이를 위해 2021년 상반기 훈련 교·강사 보수교육을 이수한 학습자 458명을 대상으로 설문조사를 실시했으며, 현업적용도가 우수한 학습자 20명을 선발하였다. 현업적용도 우수자를 대상으로 반구조화된 인터뷰를 실시하여 훈련 교·강사의 보수교육 현업적용에 긍정적인 영향을 미치는 요인들을 파악하였다. 교육훈련 현업적용에 영향을 미치는 성공 요인으로 개인 특성 요인의 학습 및 활용 능력, 자기효능감, 교육 내용을 통한 자기성찰, 전이동기, 학습동기가 도출되었다. 교육훈련 설계 요인으로는 강사의 교수법, 강사 지식 전문성, 교육훈련 내용의 직무 관련성, 조직환경 요인으로는 소속기관 지원, 동료지원이 도출되었다. 그리고 기타 요인으로 교육훈련 내 네트워킹도 도출되었다. 이 연구의 결과를 바탕으로 훈련 교·강사 보수교육의 보수교육 전이를 높일 수 있는 시사점을 제공하였다.

The aim of this study was to analyze factors influencing transfer of training in in-service training for vocational training instructors using Success Case Method (SCM). To achieve the purpose of the study, a survey was conducted to 458 trainees who completed the in-service training for vocational training instructors in the first half of 2021 to analyze the degree of training transfer. Then, a total of 20 trainees who showed a high level of transfer were finally selected, and in-depth interviews were conducted to identify the success factors for trainees with high level of training transfer. The results of the study show that learning and utilization ability, self-efficacy, self-reflection through training contents, motivation of transfer, and motivation of learning were derived as individual factors that facilitate transfer of training. In addition, the instructor’s training methods, the instructor’s expertise and training skills, and the job relevance of the training contents were found as the training design factors. Furthermore, organizational environmental factors include the support from affiliated organization and the support from colleagues. Finally, the networking with the trainees was found as another facilitating factor of training transfer. Based on the results of this study, implications for improving the transfer of in-service training for vocational training instructors were suggested.
