본 연구는 초등교사들이 교직생활을 통해 가장 기억에 남는 갈등 유형은 무엇인지, 그 갈등에 어떻게 대응하였는지 탐색하고자 교사경력을 네 단계로 구분하여 초등교사 21명으로부터 갈등사례 및 그 대응방식을 기술해주도록 요청하여, 총 198건의 갈등사례를 수집하여 분석하였다. 연구 결과, 교사가 경험한 갈등 유형은 학생, 교직원, 학부모, 업무, 수업, 기타 순으로 도출되었고, 학생 및 학부모, 교직원 및 업무 갈등 유형이 가장 많이 언급되었다. 초등교원들은 갈등상황에 직면했을 때 협력>경쟁>순응>타협>회피 순으로 대응방안을 채택하였다. 교사들은 특히 학생 유형에서는 협력으로, 학부모 관계에서는 갈등으로, 교직원 갈등에서는 협력과 경쟁으로, 업무에서는 협력과 순응으로, 수업에서는 협력으로, 기타 영역에서는 타협으로 대응하였다. 초등교사들은 갈등 유형에 교육경력별로 다르게 대응하였다. 이는 교직사회의 맥락 특수성을 반영할 수 있는 후속연구가 필요함을 시사한다.

This study aimed to explore the types of conflicts that elementary school teachers most remember through their teaching careers, and how they responded to those conflicts. The study classified teacher careers into four stages and requested 21 elementary school teachers to describe their conflict cases and coping strategies, collecting a total of 198 cases for analysis. The results showed that the conflict types experienced by teachers were students, faculty members, parents, work-related, class-related, and others, in that order, with student-parent, faculty-work, and work-related conflicts being the most frequently mentioned. When facing conflict situations, elementary school teachers adopted cooperation, competition, compliance, compromise, and avoidance in that order of preference. Specifically, they used cooperation for student conflicts, conflict for parent relationships, cooperation and competition for faculty member conflicts, cooperation and compliance for work-related conflicts, cooperation for class-related conflicts, and compromise for other areas. Elementary school teachers responded differently to conflict types according to their educational experience, indicating the need for further research that reflects the specificity of the teaching profession.
