본 연구는 폭력피해를 경험한 아동복지 종사자의 외상후 스트레스가 이직의도에 미치는 영향을 살펴보고, 자기권리보호인식과 내재적 직무동기가 이들의 관계를 매개하는지 검증하고자 하였다. 이를 위해 연구진은 전국의 아동양육시설, 공동 생활가정, 지역아동센터, 드림스타트 등 아동복지 관련 기관의 협조를 받아 참여 자를 모집하였으며 총 246부의 설문자료를 수집 및 분석하였다. 연구결과 첫째, 아동복지 종사자의 폭력피해 경험은 외상후 스트레스에 정적인 영향을 미치지만 이직의도에는 직접적으로 영향을 미치지 않고 외상후 스트레스를 통해 이직의도 에 간접적인 영향을 미쳤다. 둘째, 외상후 스트레스와 이직의도 간의 관계에서 자 기권리보호인식과 내재적 직무동기는 다중매개효과를 보였다. 이는 폭력피해를 경험한 종사자의 외상후 스트레스가 높을수록 자기권리보호인식과 내재적 직무 동기가 낮아지고, 궁극적으로 이직의도를 높이는 효과를 보인 것이다. 이를 바탕 으로 본 연구에서는 폭력피해를 경험한 아동복지 종사자의 이직의도를 낮출 수 있는 사회복지 실천적, 정책적 방안을 제시하였다.

This study examines the multiple mediating effects of perceived rights protection and intrinsic job motivation in the impact of post-traumatic stress from violence victimization on the intention to leave among Korean child welfare workers in order to suggest practical and policy implications to reduce the intention to leave the job among them. For the purpose of the study, The total of 246 participants were recruited. The findings of the study are as follows. First, child welfare workers' experience of violent victimization had a statistically significant effect on post-traumatic stress but not directly on intention to leave, with an indirect effect on intention to leave through post-traumatic stress. Second, perceived rights protection and intrinsic job motivation had a multimodal effect on the relationship between post-traumatic stress and intention to leave. This means that the higher the post-traumatic stress of workers who experienced violent victimization, the lower perceived rights protection and intrinsic job motivation, and ultimately the higher the intention to leave. Based on these findings, this study suggests social work practice and policy measures to reduce the intention to leave of child welfare workers who have experienced violence.
